오늘날, 우리 군이 직면한 가장 큰 난제 중 하나는 인구절벽, 특히 20대 남성인구 감소에 따른 군 인력획득 환경의 악화이다. 이에 본 연구는 우리나라 군 장병 1,746명으로부터 획득한 설문데이터를 바탕으로 지휘관의 변혁적 리더십이 현역병의 직업군인 지원의사에 미치는 영향과 군 생활만족의 매개효과를 살펴보고자 하였다. 분석결과, 변혁적 리더십은 현역병의 직업군인 지원의사에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 또한, 군 생활만족은 변혁적 리더십과 직업군인 지원의사 간 관계를 부분 매개한다는 것을 알 수 있었다. 분석결과를 바탕으로 직업군인 지원율 제고를 위한 정책적 시사점을 도출하고 제시하였다. 

The Impact of Commander’s Transformational Leadership on Enlistee’s Willingness to become a Professional soldiers: Mediating effect of Military Life Satisfaction

  Today, one of the most severe challenges that the Republic of Korea military faces is the recruitment of professional soldiers caused by the change of population structure. Drawing on survey data from 1,746 conscripted soldiers in the Republic of Korea military, this paper examines the mediating effect of military life satisfaction on the impact that transformational leadership has on conscripted soldiers’ intention to become professional soldiers. The analysis result shows that transformational leadership has a statistically positive relationship with conscripted soldiers’ intention to become professional soldiers, and its relationship is partially mediated by conscripted soldiers’ military life satisfaction. Based on the analysis results, we make policy recommendations for military recruiting and retention.
